Leadership Development Programs
We design and deliver leadership development programs that change what leaders actually do at work, combining cohort learning, individual and peer coaching, applied projects and measurement tied to the behaviors your organization needs most.
The problem behind the problem.
Organizations invest heavily in leadership development programs, yet participants often return to the same pressures and habits a week later. Content is generic, drawn from frameworks that are not connected to the company's strategy or culture. Sessions are scheduled away from real work, so there is little chance to practice. Managers of participants are not involved, and nobody follows up to see whether anything changed. The program is judged by satisfaction scores rather than by what leaders do differently.
Growing companies face an added challenge: they promote strong individual contributors into management quickly, often with little preparation. These new leaders know the work but have never had to delegate, give difficult feedback, run a team meeting or make tradeoffs among competing priorities. Without deliberate development, they either micromanage or withdraw, and their teams feel the effect. Good leadership development programs treat these transitions as predictable behavioral challenges and prepare leaders before problems compound.
How we deliver leadership development programs.
- 01Observe
Define the leadership need
We interview senior leaders, current managers and their teams, and review engagement, retention and performance data to understand where leadership behavior is helping or hurting. We clarify which roles and transitions matter most, and what good leadership looks like in this specific organization, not in a generic competency model borrowed from elsewhere.
- 02Signal
Translate into measurable behaviors
We convert the leadership need into a short list of observable behaviors, such as delegating decisions with clear boundaries or holding regular one-to-ones. For each, we define how it will be measured, through 360 items, team pulse surveys or operational signals, establishing a baseline before the program starts so that progress can be assessed honestly.
- 03Design
Build the learning journey
We design a program that blends short, focused learning sessions with practice on real work. Elements typically include cohort workshops, peer coaching circles, individual coaching, applied projects tied to business priorities and manager involvement. We use behavioral design to make new practices easy to try, with prompts, templates and routines that fit into a leader's normal week.
- 04Test
Pilot and refine
We run a pilot cohort first, gathering feedback after every session and measuring early behavior change through participant and team surveys. We look for which components actually drive practice on the job and which are merely enjoyable. The program is refined before wider rollout, saving the organization from scaling something that sounds good but does not work.
- 05Scale
Roll out and build capability
We scale the program across cohorts and train internal facilitators and coaches so the organization owns the capability. Dashboards track behavior change over time, and alumni networks keep practices alive. We help leadership connect the program to promotion criteria and performance conversations, so development becomes part of how the organization grows leaders, not a one-time event.
Deliverables.
What changes.
Who engages us.
We design programs for chief people officers, learning and development leaders and chief executives in growing technology companies, professional services firms, health systems and associations. Typical triggers include rapid promotion of first-time managers, a new leadership competency model that needs to come to life, succession planning for senior roles, engagement data pointing to manager effectiveness, or a private equity owner asking for stronger leadership bench strength across a portfolio company.
Industries
Beyond the balance sheet.
Managers are the single strongest influence on most employees' daily experience at work. Better leaders mean clearer expectations, fairer feedback and more growth for the people who report to them, which supports wellbeing as well as performance. Customers and patients feel the difference in more consistent service. Programs that develop leaders from diverse backgrounds and new-to-role managers also widen access to leadership opportunity within the organization and the communities it draws talent from.
Frequently asked questions.
How are your leadership development programs different from off-the-shelf training?
Off-the-shelf programs teach general concepts. Ours begin with the specific behaviors your organization needs, defined through research with your leaders and teams, and they are measured against a baseline. Most of the learning happens through practice on real work, with coaching and peer support, rather than in a classroom. The content draws on established research, but it is shaped to your strategy and culture.
How long does a typical leadership development program run?
Most cohort programs run from four to nine months. That allows enough time between sessions for participants to practice new behaviors, receive feedback and form habits. Program length depends on the audience: first-time manager programs are often shorter and more practical, while senior leadership programs tend to include more individual coaching and strategic project work.
How do you measure the impact of leadership development?
We measure behavior change rather than only satisfaction. Before the program, participants and their teams complete short surveys on the target behaviors. We repeat them at the midpoint and after the program. Where possible, we also examine related signals such as team engagement, retention or internal promotion rates, while being careful about attributing changes solely to the program.
Can you train our internal team to deliver the program?
Yes. Building internal capability is part of the Scale phase. We train internal facilitators and coaches, provide complete guides and materials, and observe early sessions to offer feedback. Many clients keep us involved for individual coaching of senior participants or for periodic program reviews while their internal team runs the core curriculum.
